摘 要 随着改革开放的逐步深入，在国家政策的支撑下，大量的民营医院纷纷建立起来，近年来部分城市的民营医院的数量已超过公立医院。随着民营医院的不断发展，其在医疗体系中的地位逐步提高，所承担的医疗任务也越来越重。但是在快速发展的同时，其自身存在的问题也日益严重，比较突出的就是医护团队的稳定性差的问题，该问题与民营医院的经营理念、管理模式以及行业大环境等密切相关，尤其随着公立医院人事制度和绩效工资的改革，民营医院出现医护人员流失现象。其中，护理员工的流失现象尤为突出，因长期面临工作强度大、工作压力大、工作环境恶劣、职业暴露风险高、福利待遇差、专业价值难以体现等问题，民营医院护理员工的流失逐渐成为一种趋势，并逐步蔓延，导致民营医院护理员工护理不周的现象频发，给民营医院的管理和护理质量产生了很大的负面影响。如何稳定民营医院的护理员工队伍，调动现有护理员工的积极性，提高护理质量，以满足患者对民营医院优质服务的需求，已成为民营医院管理人员高度关注和迫切需要解决的问题。

However, at the same time of rapid development, its own problems are becoming more and more serious. The most prominent problem is the poor stability of the medical team. This problem is closely related to the management philosophy,management mode and industry environment of private hospitals. The reform of the personnel system and performance wages in public hospitals has resulted in the loss of medical personnel in private hospitals. Among them, the loss of nursing staff is particularly prominent. Due to long-term problems such as high work intensity, high work pressure, poor working environment, high occupational exposure risk, poor welfare treatment, and difficult to reflect professional value, the loss of nursing staff in private hospitals has gradually become a This trend has gradually spread, leading to the frequent occurrence of inadequate care of nursing staff in private hospitals, which has a great negative impact on the management and quality of care of private hospitals. How to stabilize the nursing staff of private hospitals, mobilize the enthusiasm of existing nursing staff, improve the quality of care, and meet the patients' demand for quality services in private hospitals have become a problem that private hospital administrators pay close attention to and urgently need to solve.
This article takes the nursing staff of DJ private hospital as the research object, analyzes the current status and characteristics of the turnover of nursing staff actively leaving the hospital during 2016-2018. Through interviews with human resource management personnel of DJ private hospital. A questionnaire survey of retired nursing staff explores the main causes of nursing staff turnover. Through research and analysis, this article puts forward the following points: optimizing the welfare and compensation of nursing staff; improving career recognition of nursing staff through career planning, training and promotion; by formulating occupational exposure prevention measures, improving the working environment and other measures to improve the nursing staff's sense of access,provide the basis for improving the human resource management of the hospital,especially the management of nursing staff, and also provide some suggestions for the stability of the health industry and the synchronous promotion of medical care in large cities.
